Swiss Reference Letter Codes: What Your Arbeitszeugnis Really Says
A Swiss employment reference letter (Arbeitszeugnis) always sounds friendly — and yet, between the lines, it tells the next employer exactly how satisfied your last one really was. If you can't read the codes, you may be sending out a document that quietly downgrades you with every application.

Why Swiss reference letters are written in code
Under Art. 330a of the Swiss Code of Obligations, every employee is entitled to a reference letter that must be both benevolent and truthful. That tension created the coded language: an employer may not write anything that unnecessarily harms your career — but may not lie either.
HR departments solved this with standardised wording where the grade hides in the intensity of the phrasing, not in the content. "To our fullest satisfaction" and "to our satisfaction" sound nearly identical to outsiders — for Swiss HR professionals they are two full grades apart.
The satisfaction scale: the most important code system
The overall grade almost always hides in a single sentence near the end of the letter:
- ●"stets zu unserer vollsten Zufriedenheit" (always to our fullest satisfaction) — excellent, grade 6. Both "always" and the superlative must be present.
- ●"zu unserer vollsten Zufriedenheit" — good to very good. Without "always", consistency is missing.
- ●"stets zu unserer vollen Zufriedenheit" — good, grade 5. The difference between "fullest" and "full" is an entire grade.
- ●"zu unserer vollen Zufriedenheit" — satisfactory. Solid, but nobody was impressed.
- ●"zu unserer Zufriedenheit" — sufficient, grade 4. In reference-letter language this is a clear warning.
- ●"im Grossen und Ganzen zu unserer Zufriedenheit" (on the whole to our satisfaction) — poor. There were serious problems.
- ●"hat sich bemüht" (made an effort) — failing. The classic devastating code: effort yes, results no.

Other codes you need to know
- ●"He was a sociable colleague" — caution: can hint at alcohol or too much chatting.
- ●"She showed understanding for her tasks" — she understood them, but didn't do them well.
- ●"He contributed to the working atmosphere" — popular but professionally invisible.
- ●"She completed all tasks with great diligence" — diligence without results means: lots of effort, little outcome.
- ●A closing without thanks or regret — the top grade reads: "We deeply regret his departure, thank him for his excellent work and wish him continued success." Anything colder is a message.
Just as important is what's missing: if your honesty is never mentioned, a core responsibility is left out, or the closing formula is absent entirely, that is not an oversight — Swiss HR calls it "eloquent silence".
Full reference or simple confirmation?
Switzerland knows two forms: the Vollzeugnis (full reference covering role, duties, performance and conduct — the standard for job changes) and the Arbeitsbestätigung (a bare confirmation of role and dates). You may request the short form, but be aware: for a long employment, a bare confirmation reads like a hidden bad reference.
